• W2592965738 abstract "본 연구는 상사의 코칭리더십과 부하의 맥락수행, 창의적 행동의 관계성을 밝히는데 목적이 있다. 구체적으로 상사의 코칭리더십이 부하의 맥락수행과 창의적 행동에 미치는 영향력을 검증하고, 조직미덕, 학습목표지향성이 코칭리더십, 맥락수행, 창의적 행동의 관계에서 조절효과를 갖는지를 검증하였다. 본 연구를 위해 국내 기업에서 입사 3개월 이상인 직장인 250명 대상으로 설문조사를 실시하였다. 그 중 불성실 응답과 연구에 적합하지 않은 데이터를 제외하고 220명의 데이터를 사용하여 분석하였다. 먼저 코칭리더십, 맥락수행, 그리고 조직미덕 각각에 대한 요인분석 결과 선행 연구와 동일한 하위요인으로 구분되었다. 코칭리더십과 맥락수행, 창의적 행동 간의 상관분석결과 정적인 관계가 있는 것으로 나타났다. 주 효과 및 조절검증을 위해 위계적 회귀분석을 실시한 결과, 리더의 코칭리더십이 부하의 맥락수행에 정적인 영향을 미치고 이 관계는 조직미덕에 의해 조절되는 것으로 나타났다. 리더의 코칭리더십은 구성원의 창의적 행동 간에도 정적인 영향을 미치지만 이 관계에서 개인의 학습목표지향성의 조절효과는 없는 것으로 나타났다. 마지막으로 연구결과를 토대로 본 연구의 학문적 의의 및 실무적 시사점, 그리고 제한점과 추후 연구과제에 대하여 논의하였다." @default.
