- W2733852363 abstract "Organizations increasingly introduce flexible work arrangements (FWA) to attract and retain talents in their organization. But when employees actually make use of FWAs, they are often seen as less committed and egoistic. These assumptions of others in the organization are the more problematic, as so far no evidence demonstrated how employees themselves react on the use of FWAs. We target this need for research by providing evidence based on longitudinal data collected at two points of time across 2 years (N = 313) from the introduction of FWAs for management employees in the South American branch of an international producer of chemical products. Applying latent difference score analyses, this research demonstrates that changes in employees’ use of FWAs are positively related to changes in employees’ perceived organizational support, which, in turn, leads to positive changes in affective commitment and negative changes in turnover intentions. Furthermore, results provide some evidence that changes in the use of FWAs are also positively related to changes in helping behavior via changes in perceived organizational support." @default.
