• W2945000403 abstract "본 연구의 목적은 군 조직에서 부하-리더의 권력거리성향 부합(또는 차이)이 조직결과변인에 미치는 영향과 리더신뢰와 응집력의 매개효과를 밝히는 데 있다. 연구를 위해 육군 모부대 병사 288명을 대상으로 설문조사를 실시하여 자료를 수집하였다. 다차항 회귀분석 결과, 군 조직에서는 기존의 부하-리더 부합 연구결과와 다르게 부하-리더의 권력거리성향 부합이 부하의 조직결과변인에 유의미한 영향을 주지 못했다. 오히려 리더의 권력거리성향이 부하의 권력거리성향 보다 낮을수록 리더신뢰와 응집력은 낮아지고 반생산적 작업행동은 증가하였다. 추가적으로 부하-리더의 권력거리성향 차이가 조직결과변인에 영향을 미치는 과정을 알아보기 위해 이중매개모형 검증을 실시한 결과, 권력거리성향 차이값이 반생산적 작업행동에 미치는 과정에서 리더신뢰와 응집력이 순차적으로 매개하는 것으로 나타났다. 마지막으로 연구 결과를 토대로 연구의 시사점, 제한점과 향후 연구과제를 논의하였다." @default.
