- W305371512 abstract "Introduction The purpose of this case study is to consider a group strategy, Idea Writing, that will allow organizational leaders to gather qualitative results to both small and large questions which can help their organization to move forward. Idea Writing is a strategy that builds consensus and generates creative approaches to complex issues. Philip, a school administrator, uses Idea Writing as a group process to revise an evaluation system that has become outdated and ineffectual. He uses Idea Writing as a tool to find a rich inventory of ideas and a rationale for revisions to the current evaluative model. After implementing the process, Philip finds two significant secondary by-products with this system. The first is capturing the divergent thinking about teacher evaluation from faculty members. Their contributions forged strong links between what is evaluated and teaching behavior. The second is providing an environment where faculty members can express their ideas. They can trust that their ideas are respected and that they will be heard. The observer attended a faculty retreat where Philip's Idea Writing process was introduced and facilitated, and the results shared. These observations elicited an understanding of the participants and their relationships with each other, Philip, and the Idea Writing process. The reflective writing generated through Idea Writing offered qualitative data that Philip could assess for common themes among faculty and fresh insights for revising the assessment model. The case study also revealed a strengthened bond among faculty who rarely spent time together talking about professional concerns. In the end, Idea Writing provided strong feedback from faculty about what was important and what was needed for a better teacher evaluation system in the school. Not all ideas were adopted but all ideas were considered. Reexamining the Teacher Evaluation Process Philip, a newly appointed principal, recognizes that his school's system for providing formative feedback to teachers during their classroom evaluations is outdated and woefully inefficient. The document and processes for gathering, interpreting, and communicating these important data have to be changed. Phil realizes that in this new role he has not yet assimilated sufficient contextual information to generate meaningful ideas needed for revising, on his own, the document or the processes. How can he cultivate and harvest the kinds of innovative ideas that will lead to effective solutions? What language does he need to change in order to provide valuable feedback to teachers? Will his key faculty be willing to come together and offer their honest perspectives and make changes in what has become a comfortable routine? What words should he use to encourage them to confront the issues in such a way as to build consensus around best practices for teacher appraisal? From his background in organizational theory and management processes, Phil understands that one of the first challenges he faces in his new role with this organization is to make significant changes in the old and comfortable processes. He also recognizes that he has the task of helping his key teachers to realize the need for change and to become willing to be change agents in their building. A major part of the task is focusing on helping his seasoned colleagues to reexamine the institutional culture where they have grown comfortable and to begin to gain new insights into ways their organization must evolve. He also realizes that an upgrading of the teacher feedback process is only one element among a range of issues to be addressed as the year moves on. To begin the change process, Phil reflected on his beliefs about group functioning and organizational behavior.
