• W63322903 abstract "ABSTRACT The manner in which job attitudes and organizational commitment are related to personal attributes and organizational environment was studied for 588 secondary school teachers from Hong Kong. Instruments used to measure these variables are summarized in a table, which also gives psychometric characteristics and validity information. Confirmatory factor analyses and a test of the homogeneity of covariance matrices between the groups preceded the main analysis, which involved 12 organizational measures and 2 personal attribute measures as exogenous variables and 7 commitment and attitude measures as endogenous variables. Findings are summarized as: (1) organizational commitment and job attitudes are multiple attributes, with their own sensitivities to organizational environment; (2) the impacts of aspects of organizational environment on organizational commitment and job attitudes can be very different in terms of the number of variables affected; (3) leadership style may have positive effects on some aspects of commitment and negative effects on other aspects of commitment; (4) locus of control is closely related to organizational commitment and attitudes and iaediates the relationship between these variables and organizational environment; and (5) the length of teaching experience relates to organizational commitment and job attitudes and mediates the relationship of these variables to organizational environment.
